Drawing on a national survey of 2,240 nurses and proprietary data from 1.5 million U.S. healthcare workers on its marketplace, the report finds a workforce that has embraced AI well ahead of the institutions that employ them. Without cohesive strategy, thoughtful rollout, and training, the productivity gains from adoption remain minimal. The report also examines the workforce priority healthcare leaders rank above all others this year: retention.<\/p><p><b>Key findings from the report include:<\/b><\/p><ul class=\"bwlistdisc\"><li><b>Nurses search for jobs with AI. Their employers do not hire with it.<\/b> 39% of nurses have used AI in their own job search, rising to 60% among nurses under 28. Among healthcare employers that use AI at all, only 4% use it for interviewing or hiring.<\/li><li><b>AI use among nurses is surging while employer strategy lags.<\/b> 44% of nurses now use AI regularly, up from roughly 15% the prior year. Yet only 8% say their employer has clearly communicated an AI strategy for their role, 20% say AI tools simply appear in their workflow with no guidance, and 46% received no AI training in the past 12 months. Only 8% say frontline workers are included when their employer selects AI tools.<\/li><li><b>The productivity payoff is not automatic. Training and trust make the difference.<\/b> Nearly half of nurses using AI report it has saved them little or no time. The difference comes down to training and regular use. Among nurses who use AI regularly, 24% of those with training report saving more than 1 hour a day, compared with 16% of those without training. Trust follows the same pattern: among regular AI users, 16% believe AI will negatively impact the healthcare workforce, a figure that more than doubles to 38% among nurses who do not use AI.<\/li><\/ul><p>The gap between healthcare workers and their employers does not end with AI. It reappears in the workforce priority leaders say matters most. Retention risk is often greater and more immediate than turnover numbers suggest: 3 in 4 nurses have applied for or seriously considered a new role in the past three years, only 1 in 4 who stay do so out of genuine satisfaction with the work, and just 41% expect to be at the bedside in five years.<\/li><li><b>Poor retention starts with poor hiring, and nurses do not see employers investing in either.<\/b> 65% of job-searching nurses accepted or seriously considered a role they had reservations about simply to end the search, and starting a role that does not fit is a leading indicator of early turnover.
